Abstract
The purpose of this study was to explore the lived experiences of women of color who have successfully advanced into senior leadership in a U.S. banking institution. A strength-based approach was taken using a layered theoretical framework, including Wehmeyer’s Self-Determination Theory and Goodman’s Tapestry Model. Semi-structured interviews were conducted in-person and virtually across five regions of the United States, engaging 14 women of color with diverse professional backgrounds and extensive knowledge and experience. Findings from participants lived experiences revealed that women of color are anchored in their personal identities, shaped by their upbringing, parental influence, adversities, race, ethnicity, culture, community, faith, and values. This anchoring strengthened their resilience, self-determination, and intrinsic motivation to make meaningful impact. It also intersected with their professional identities, which included advocacy, strong problem-solving skills, commitment to formal and informal education, and a determination to succeed. Being grounded in their identities had a direct impact on how women navigated their professional journeys. They made strategic career decisions about how and when to advocate for themselves and others, strengthened their ability to lean into discomfort when taking on stretch assignments and navigating unfamiliar roles, as well as maintaining their strong commitment to competence. This grounding also shaped how they handled underrepresentation and being the only one in the room within the banking industry. Additionally, women of color acknowledged that their success was supported by strong sponsorship. Their grounding in identity, self-determination, intrinsic motivation, determination to succeed and make meaningful impact enabled them to successfully advance into senior leadership roles.
